Examining the Mediating Role of Interpersonal Distrust between Dark Tetrad Personalities and Counterproductive Behavior in the Field of Academia

Abstract

This study focuses on the mediating role of interpersonal distrust between the Dark Tetrad personalities and counterproductive behavior (CB) in academic institutions. Using a survey-based cross-sectional design, data were collected from 385 full-time faculty members at six public universities in Bangladesh. The hypothesized relationships were tested using Partial Least Squares Structural Equation Modeling. This study is based on the Social Exchange Theory (SET) and focuses on how dark personality traits interfere with the establishment of trust, which is associated with the development of CBs that hinder collaboration and productivity in an academic environment. According to this study, the participants who were high in Dark Tetrad characteristics reported significantly higher interpersonal distrust, and as a result, interpersonal distrust mediated the relationship between these characteristics and CB perpetration. The findings indicate that narcissism, Machiavellianism, psychopathy, and sadism are associated with a suspicious and hostile environment and with such actions as knowledge concealment, sabotage, and aggression. This research is an important contribution to the theoretical understanding of the connection between SET and Dark Tetrad Theory and the importance of interpersonal distrust as a crucial mediator in academic settings. In terms of practical implications, it is suggested that academic institutions take measures to promote trust, reduce interpersonal distrust, and address the effects of dark personalities, including through leadership development programs and ethical training.
